The GenZ Effect

By 2030, GenZ and Millennials will represent nearly three-quarters of the global workforce. GenZ, the youngest cohort, brings distinctive expectations to hospitality: digital-first communication, rapid career progression, and a strong emphasis on wellbeing, inclusivity, and work–life balance. Crucially, these are not seen as perks but as baseline requirements. The BU study identifies five themes shaping talent management in luxury hotels: recruitment strategies, employee selection, recruitment challenges, retention practices, and the distinct characteristics of GenZ.

Recruitment Goes Digital

Employers are increasingly turning to social media and online platforms to attract young talent. LinkedIn, Instagram, TikTok, and even podcasts now sit alongside traditional routes. Storytelling and employer branding are critical, candidates want to see authentic career journeys, not just job descriptions.

Partnerships with universities and colleges remain important, and referrals are widely used. Yet, one-click applications via AI powered platforms such as Indeed dominate, producing huge volumes of candidates, though not always the right fit. A strong digital reputation has become essential, with Glassdoor ratings and online reviews directly influencing application numbers.

Selection: Fast, Simple, Human

For GenZ, speed and clarity in recruitment are non-negotiable. Long forms and complex CV requirements put them off. Employers are introducing chatbot applications and AI-driven screening to streamline processes, but the study cautions against over-automation. Hospitality is built on human connection, and selection processes must reflect that balance. Many managers now “hire for attitude and train for skills.” GenZ values honesty and transparent communication, making personal engagement during selection a vital part of employer branding.

Retention: Beyond Pay and Perks

Once hired, the challenge is retention. The study shows that salary alone is no longer enough. GenZ employees want visible career progression, supportive managers, and workplaces that prioritise wellbeing. Early onboarding is critical; many decide within the first fortnight whether they will stay. Graduate schemes, rotational programmes, and international placements meet their appetite for rapid growth.

Flexibility and culture matter deeply. From mental health support and recognition events to hybrid scheduling and inclusive practices, hotels that create belonging and balance retain GenZ talent more successfully. Continuous feedback, often through digital platforms, replaces annual appraisals, offering real-time engagement and support.

Opportunities and Challenges

The research highlights tensions between GenZ’s expectations and the realities of luxury hospitality. Younger employees often aspire to quick promotion, sometimes resisting entry-level tasks, while managers stress the need to “learn the ropes.” At the same time, their creativity, adaptability, and digital fluency offer invaluable strengths.

The BU study urges leaders not to frame generational traits as shortcomings but as opportunities for innovation. By fostering intergenerational collaboration, embracing inclusive HR strategies, and aligning digital reputation with workplace reality, luxury hotels can attract, motivate, and retain the workforce of the future.

As the study concludes, the “GenZ effect” is not a passing trend, it is reshaping the way hospitality organisations recruit, select, and retain their people.
